SEMELHANÇAS E DIFERENÇAS ENTRE GERAÇÕES: Complexidade e Complementaridade no Ambiente Organizacional

Resumo

Atualmente, quatro gerações convivem no ambiente de trabalho: Baby Boomers e as gerações X, Y e Z. Os Baby Boomers e a geração Z possuem peculiaridades de tempo de permanência na organização que os distinguem das demais. Portanto, este trabalho objetivou analisar se há diferença no comportamento das gerações X e Y no ambiente organizacional. Para isso, foram utilizados três construtos: comprometimento, satisfação e intenção de permanecer, sob três escalas distintas: escala de Comprometimento Organizacional Afetivo de Mowday, Steers e Porter (1979); escala de Satisfação, de Price e Mueller (1981; 1986); e escala de Intenção de Permanecer, de Porter, Steers, Mowday e Boulian (1974). Um questionário de 16 perguntas foi aplicado a uma mostra de 320 pessoas cuja diferença nas respostas foi analisada ela ANOVA, destacando os fatores de influência do comportamento dessas duas gerações. Os resultados mostram alto comprometimento e baixa intenção de permanecer, independentemente da geração. No entanto, membros da geração X parecem mais satisfeitos nas organizações em que se encontram do que os da geração Y. Os resultados direcionam mais às semelhanças do que às diferenças de comportamento. Mais que preocupar-se com semelhanças ou diferenças de comportamento, as organizações devem estabelecer formas de motivação, retenção e promoção de um ambiente saudável de coexisência entre os membros das referidas gerações.

SIMILARITIES AND DIFFERENCES BETWEEN GENERATIONS: Complexity and Complementarity in the Organizational Environment

ABSTRACT

Currently, four generations live together in the workplace: Baby Boomers and Generations X, Y and Z. Baby Boomers and Generation Z show some particularities around longevity in the workplace that distinguish them from Generations X and Y. Hence, this paper aims to analyze if there are differences in the behavior of Generations X and Y in organizations. Thus, three constructs were applied: organizational commitment, job satisfaction and intention to stay. They were applied under three different scales: Scale of Affective Organizational Commitment by Mowday, Steers and Porter (1979); Scale of Satisfaction by Price and Mueller (1981; 1986); and Scale of Intention of Staying by Porter, Steers, Mowday and Boulian (1974). A questionnaire of 16 questions was applied to a sample of 320 people whose difference in responses was analyzed by the method of ANOVA, pointing out the influential factors in behavior of these two generations. The results showed highly commitment but low intention to stay, regardless of the generation. However, individuals of Generation X seem to be more satisfied in organizations where they currently are than individuals of Generation Y. These results conduct more to similarities than to differences in behavior. Therefore, organizations should worry more with establishing ways to motivate, retain and promote a healthy coexistence between the prevailing generations than with behavior differences.
